The best to do really is go to advanced search, change the age filter to 15-18 and search. then sort your list to overall rating descending order. do this every transfer window and you should find the best young lads. the youth team seems to produce one off players at random

I'm a CMF/SMF/AMF, got two special abilities. Centre and Playmaking. I believe you receive special abilities when you pass a certain point in specific areas you have strengthened. For instance playmaking, passing. Centre could be down to the same thing but I'm not sure.

You can't change your ability its dependent on what position you choose, the level of jump and header you start off with are also dependent on your position (height? weight? not sure) but obviously you can improve them.
